How can I support and motivate my team members without demanding too much or turning them off?

There are two 'rules of thumb' in this situation to keep in mind.

First, let their behavior be your guide. If they are working (which you can verify by checking your Movers tab and your genealogy reports), be sure to let them know that you are there to assist them as needed, and answer promptly when they do ask for assistance.
